Abstract

Objective. The article explores the evolution of managerial approaches to organizational conflict as a resource for employee motivation and organizational development. A progressive shift in managerial paradigms is identified—from viewing conflict as a purely destructive phenomenon within the administrative–rational approach, through its recognition as an inevitable element in behavioral models, to its contemporary interpretation as a strategic resource for motivation and organizational learning. A key gap in Russian practice is revealed: despite a substantial theoretical foundation, conflict management in domestic enterprises often remains situational and reactive, lacking systematic integration into human resource strategies and motivational systems. Materials and Methods. Conflict management is refined in this study as a purposeful system of organizational, legal, and socio-psychological interventions aimed not only at resolving disputes but also at the constructive use of contradictions to enhance employee engagement, loyalty, and overall organizational effectiveness. Results. A structural and functional integration model is developed, representing the dynamic interaction of three components: the institutional–procedural component (formal rules and structures), the motivational–communication component (links to incentive systems and feedback mechanisms), and the value–cultural component (psychological safety and shared norms). A practical toolkit for implementing the model is proposed, including mechanisms for proactive diagnostics, regulation algorithms, and direct connections with motivational systems through managerial KPIs, development programs, and non-material recognition. The necessity of considering the specific features of the Russian institutional and cultural context is substantiated, including the legal framework of the Labor Code of the Russian Federation, high power distance, the role of informal relations, and industry characteristics, which require adaptation rather than direct adoption of foreign practices. A system of criteria for assessing implementation effectiveness is defined, along with a set of measures to mitigate key barriers such as managerial resistance and competency gaps. Conclusion. Thus, the study demonstrates that bridging the gap between theory and practice in conflict management is possible through purposeful organizational design, resulting in the transformation of conflict from a source of risk into a manageable asset that strengthens employee motivation, innovative potential, and the long-term sustainability of Russian enterprises.
